What is the Profile XT? Wiley's PXT Select assessment explained

The Profile XT, officially styled ProfileXT, is a pre-employment assessment that estimates how well a candidate fits a specific job by measuring three things: thinking style (cognitive ability), behavioral traits, and workplace interests. It was created by Profiles International, a Texas assessment company that John Wiley & Sons acquired in 2014, and its current-generation successor is sold under the PXT Select brand. The assessment is untimed, taken online without a proctor, and typically requires 40 to 60 minutes. Employers read the results against a "performance model," a benchmark range of scores drawn from people who succeed in the role. This article covers the test's history, what each section measures, how the job-fit scoring works, and how it differs from a standardized IQ test.

According to the publisher's company history, Profiles International was founded in 1991 by two entrepreneurs in Waco, Texas. Its first product, The Profile, evolved into the flagship ProfileXT. John Wiley & Sons, the academic publisher behind many well-known workplace assessments, acquired Profiles International in 2014 and later launched PXT Select as the modernized version of the same instrument.

Both products remain on the market today, and the publisher positions ProfileXT as the classic edition of PXT Select. The two differ mainly in technology and language coverage. PXT Select uses "computer adaptive testing," a method that adjusts item difficulty to the test taker's responses as the assessment progresses, and is offered in English, French, and Spanish. The original ProfileXT was built on "classical test theory," the traditional fixed-form approach to scoring, and is available in more than 30 languages, which is one reason multinational employers still use it.

Wiley reports that the product line spans more than 30 years of research, with over 5,000,000 assessments taken by candidates at more than 42,000 organizations across 80-plus countries. Those are publisher figures rather than independent audits, but they give a sense of the tool's footprint in corporate hiring.

The publisher describes the Profile XT and PXT Select as "full person" assessments, meaning they combine a cognitive measure with personality and motivation measures in a single sitting. Each of the three sections answers a different hiring question.

• Thinking style (can they do the job?): This is the cognitive ability section. Wiley's sample selection report shows a composite score plus four subscales: verbal skill (a vocabulary measure), verbal reasoning, numerical ability, and numeric reasoning. Results appear on 1 to 10 scales. The report itself cautions that a higher score is not necessarily the best indicator of on-the-job performance, because the goal is matching a role's demands rather than maximizing a number.

• Behavioral traits (how will they do the job?): Nine scales describe workplace tendencies, each anchored by two opposing but equally valuable endpoints: pace (steady to urgent), assertiveness (unassuming to forceful), sociability (reserved to outgoing), conformity (strong-willed to compliant), outlook (skeptical to trusting), decisiveness (deliberate to bold), accommodation (steadfast to agreeable), independence (reliant to autonomous), and judgment (intuitive to factual). The report states plainly that one side of each continuum is not better than the other.

• Interests (will they enjoy the job?): Six occupational interest areas are ranked from highest to lowest for the candidate: enterprising, people service, financial/admin, technical, creative, and mechanical. The report compares the candidate's top interests with the top three interests in the role's performance model, on the logic that people whose interests match their work tend to stay longer and stay engaged.

This structure places the Profile XT in the same family as other multi-domain hiring tools. Readers comparing options may want to see how it stacks up against the Caliper assessment or the Predictive Index cognitive assessment, which cover overlapping ground with different designs.

The distinctive feature of the Profile XT is its job-fit framework. Before candidates are assessed, the employer builds or selects a performance model for the position, which is a recommended range on every scale reflecting the attributes typical of high performers in that job. Wiley maintains a library of more than 100 prebuilt performance models, and organizations can also develop custom models from their own top performers.

When a candidate completes the assessment, the system overlays their scores on the model's ranges and computes fit percentages. In the publisher's sample report, a candidate shows an overall fit of 70 percent, with separate fit figures for thinking style, behavioral traits, and interests. The report then generates personalized interview questions targeted at the scales where the candidate falls outside the model, along with "listen for" prompts that help interviewers probe those gaps.

A percentage like "70 percent fit" looks precise, but it is an estimate built on two layers of measurement: the candidate's scores, which carry ordinary measurement error, and the performance model itself, which depends on how well the benchmark sample represents success in the role. Wiley's own guidance reflects this. The publisher recommends that the assessment count for no more than one-third of the final hiring decision, with similar weight given to interviews and other steps.

The Profile XT is designed for unsupervised online administration, which shapes most of its practical details.

• Timing: The publisher states that PXT Select and ProfileXT take approximately 40 to 60 minutes and that no assessment in the suite has a time limit. Shorter companion products, such as the PXT Select Non-Cognitive Assessment (behavioral traits and interests only), run closer to 15 minutes.

• Administration: Candidates receive an emailed link and complete the assessment anywhere with internet access. No proctoring is required, and scoring is instant, with reports delivered automatically to the hiring manager.

• Candidness checks: Because personality questions invite "socially desirable responding," the tendency to answer in ways that look good rather than ways that are accurate, the assessment includes distortion questions that nearly all candidates answer the same way. Repeated inconsistent responses flag the report so interviewers can follow up in person.

• Reports and training: A single administration feeds multiple reports, including selection, coaching, leadership, sales, and team reports. Wiley writes its reports in plain business language, and no certification or psychology background is required to use them, though optional certified-user training exists.

Wiley markets the PXT Select suite to hospitality, healthcare, manufacturing, finance, technology, and government organizations, for uses that run from pre-hire screening to coaching, team building, leadership development, and succession planning. The publisher states that its assessments comply with the EEOC and the US Department of Labor's Uniform Guidelines on Employee Selection Procedures, and that fairness studies across age, gender, and ethnic groups monitor for adverse impact.

The scientific rationale for the thinking style section is solid. A landmark meta-analysis by Frank Schmidt and John Hunter, covering 85 years of personnel selection research, found general cognitive ability to be among the strongest and cheapest predictors of job performance across occupations. That said, the field's estimates have been revised. A 2022 reanalysis by Paul Sackett and colleagues in the Journal of Applied Psychology argued that older corrections had overstated validity, placing cognitive ability's predictive power lower than the classic figures while still confirming it as a meaningful predictor, with structured interviews and job knowledge measures performing comparably. Wiley's claim that thinking style is the number one predictor of job success reflects the older consensus, and readers should treat any single predictor's ranking as an active research question. For a fuller discussion of the tradeoffs, see our article on whether companies should use IQ tests in hiring.

The Profile XT's thinking style section is a brief cognitive screen embedded in a broader hiring tool. Its four subscales are reported on 1 to 10 scales against a job benchmark rather than against population norms, so it does not produce an IQ score, and a strong or weak result says more about fit with a specific performance model than about a person's overall cognitive profile.

Someone who wants a genuine picture of their cognitive abilities needs a normed, full-length instrument. The RIOT IQ test, developed by RIOT IQ with psychometrician Dr. Russell T. Warne, is an online option for adults 18 and older that includes 15 subtests across six cognitive indices: verbal reasoning, fluid reasoning, spatial ability, working memory, processing speed, and reaction time. It takes about 52 minutes and reports scores on the familiar mean-100, standard-deviation-15 IQ scale. It does not replace an individually administered diagnostic evaluation, but it offers far more cognitive detail than a hiring screen. You can take the RIOT IQ test at riotiq.com to see a complete, normed profile of your reasoning abilities.

They are two generations of the same product line. Wiley describes ProfileXT as the classic version and PXT Select as the current version, which uses computer adaptive testing. ProfileXT remains available in over 30 languages, while PXT Select is offered in English, French, and Spanish.

No. Its thinking style section measures cognitive ability with verbal and numerical subscales, but results are reported on 1 to 10 scales against a job-specific benchmark rather than as an IQ score on population norms.

The publisher states approximately 40 to 60 minutes for the full assessment. There is no time limit, and it is completed online without a proctor.

There is no pass or fail score. Results are compared with a performance model for a specific job, and the publisher notes that higher cognitive scores are not automatically better for every role. A candidate can fit one position's model well and another's poorly.

Preparation has limited value because much of the assessment measures stable traits and interests, and the behavioral scales have no better or worse pole. Being rested and answering candidly matters more, since distortion questions flag inconsistent responding for interviewers to probe.

Scoring is automatic and instant. Wiley writes the reports in plain business language so hiring managers can use them without a psychologist, and it recommends the results count for no more than one-third of a hiring decision.
